The candidate market in this segment is narrowly cut, and the reason sits in the job title: in Germany, lift engineer is not a recognised apprenticeship. Whoever works in the shaft trained as a mechatronics technician, an industrial electrician or a plant mechanic and was brought to the equipment inside a company afterwards. There is now a course for lift technicians – but it runs in blocks at a training centre, so you release the man rather than have him learn alongside the job. And the people you need this year are already on a competitor's payroll. Usually a large manufacturer's, trained there, shaped there on a single make.

The business sits in the installed base. Units from several generations of control technology stand side by side, and modernising controller and drive has become a business of its own – measured against a set of rules of its own for the safety level of existing lifts. At the same time, operating a lift is more tightly regulated: an emergency call routed to a permanently staffed point, an emergency plan for each unit, recurring inspection by an approved inspection body alternating between full and intermediate inspection. Every one of these duties needs a person with tools in a van. The list of duties per unit has grown; the number of people able to work through it has not.

Precision beats reach, and speed beats both. An engineer who wants to move has several companies within reach who would take him at once; take a week to respond and you are negotiating against a signed acceptance. The bottleneck is almost never the channel, it sits between the application landing and the answer going out – with a service manager who is out on a route himself. You are not hiring, you are taking someone away

In Germany there is no training route producing finished lift engineers each year. The pool is therefore essentially your competitors' workforce, above all the service teams of the large manufacturers. A job ad reaches the wrong people here: the people who are not searching who, according to the EY job study, are open to moving without actively searching read no job board. They are in a van, on their route.

On-call and entrapment release decide the answer – and appear in no advert

The breakdown service runs around the clock, and the clock on an entrapment runs from the moment the call comes in to the moment someone reaches the lift – not from the moment the engineer sets off. A candidate wants to know before the first interview: how often is he on call, how large is the on-call area, how is it paid, who attends as the second person at night. If that is not in the advert, it gets negotiated late in the process. By then the other company has signed him.

Several generations of control technology in one portfolio

Someone coming from a large manufacturer knows one make, one diagnostic tool and one process. With you there is a relay controller on Tuesday and a third-party bus control on Wednesday for which no factory laptop exists. In the interview that is your strongest argument – technically more happens with you. In onboarding it is your biggest risk. It is almost never described, so it reads as an imposition rather than an offer.

The vacancy does not stand still, it spreads across the route

Maintenance visits, inspection attendance and callouts do not disappear when an engineer is missing. They land on the people who stayed, on top of their own on-call weeks. The second resignation then comes from your own team rather than the market – and costs you the same search again. Time to fill is not an administrative problem in this business, it is a risk to the maintenance portfolio.

  1. 01 Our engineers mostly work on other manufacturers' units. Is that a disadvantage in outreach?
    The opposite. Someone coming out of a manufacturer's service arm who wants to see more than one make is reachable on exactly that point – provided it is in the advert and not first mentioned in the interview. For the build itself, what matters is not the nameplate but how often you look for an engineer over a year, and in which area.
  2. 02 Should we really put the on-call duty in the advert?
    Yes, with rota, area and pay. It costs applications and saves resignations in year one. Anyone who accepts an on-call duty that was kept quiet stops after the first few nights – and then you search a second time, in a market where word of that gets around.
  3. 03 Where is the limit – what does the system not do?
    It qualifies nobody. We describe the route into lift technology on your careers page so that a mechatronics technician or industrial electrician feels addressed; the course and the onboarding in the shaft are yours to carry. It also invents no people: if a role cannot be filled in your area, we say so beforehand and decline it. And retention after the hire is not part of it – we do not claim otherwise.
  4. 04 Is there a price on the website?
    No, deliberately. What the build costs depends on the number of roles and territories. We settle that in the first call against your numbers.
