Finding CNC machinists: the job ad

With machinists, money rarely decides. The machine park, the shift, programming autonomy – and who calls back within 24 hours.

CNC machinists are the occupation with the highest sustained volume demand in mechanical engineering – and with the most local competition. Of the 123,000 unfilled positions in German mechanical engineering, around 42,000 are skilled-worker profiles: industrial mechanics, CNC machinists, mechatronics engineers, toolmakers.

Your rival for this person is not the industry. It is the contract manufacturer twelve kilometers away who ran the same advertisement with three hundred euros more.

Why a salary battle works worst with machinists

Because it is instantly copyable. The company next door matches within a week, and you have shrunk your margin without gaining a structural advantage.

What is not copyable: the machine park, programming autonomy, the shift model, and whether the machinist sets up or only operates. Those four decide – and appear in barely any advertisement.

The four details that decide the application

1. The machine park, by name

DMG Mori, Mazak, Hermle, Grob, Okuma, Doosan – a machinist reads machine names the way other people read job titles. They tell them whether they will learn something or lose time. “Modern machine park” says nothing; a list of four names says everything. Naming your park means speaking the candidate’s language and being found by exactly those looking for those controls.

2. Setting up or only operating

This is the hardest dividing line in the occupation. Someone who programs, sets up and optimizes is a different applicant from someone who loads and unloads parts. Both groups exist and both are hireable – but they do not apply to the same advertisement. Leave the question open and the more demanding group filters itself out first, assuming the simpler variant is meant.

3. Shift model and allowance, quantified

“Shift work welcome” answers nothing. The candidate wants to know: which shifts, what rhythm, what allowance. Two shifts with a clear allowance frequently beat unclear day work in practice – because they can calculate what lands at the end of the month. Without figures, they calculate with the worst they know.

4. The distance

For an occupation available in almost every region, commuting distance decides harder than in any other. Ten kilometers is a real argument here, which is why a nationally scattered advertisement is the wrong distribution. Outreach belongs cut to the catchment area someone would realistically commute from every day.

The channel: those searching are the minority

According to the EY job study, a quarter of skilled workers are actively searching and a third are passively open to a move – an all-time high. A good machinist under contract reads no job board. They are reachable, just not where you advertise.

On top of that comes an effect many companies mistake for market scarcity: you never learn who you lost to. A rejection rarely arrives; usually the candidate simply goes quiet. It feels like “there are none”, but it was a decision – in favour of the company that answered faster or wrote more concretely.

The path: 90 seconds, mobile, no CV

A machinist applies after their shift, from the changing room, on a phone. They have no CV as a PDF to hand and no patience for an applicant account. Each of those hurdles is not a filter but a drop-off – and you never see it, because it leaves no trace.

What works instead: your own page on your own domain, an application in under two minutes, no CV requirement, with the three to five questions your production manager considers mandatory.

The response rhythm decides the rest

A good machinist applying on a Thursday evening has three options by Saturday. Answer on Monday and you are third. That is not weak service, it is the selection mechanism of this market – and it is solvable as a process, not as a good intention. What to keep once the role is filled

For an occupation at this frequency, the candidate base you build is the real value. Whoever does not fit today – wrong shift, too far away, too early in their current contract – fits in eight months. Provided the data sits with you and not with an agency whose engagement ends with the hire.
